How to Hire and Manage Household Staff for a Los Angeles Estate
Roles, vetting, schedules, payroll and day-to-day oversight for household staff at Bel-Air, Beverly Hills and Malibu estates.

Quick answer
Hiring household staff for a Los Angeles estate works best in six steps: document the household profile, define roles rather than people, vet in three layers (identity, background, prior principals), run a paid working trial in the actual home, paper the relationship with an offer letter, NDA and household handbook, and then assign one person accountable for schedules and quality. Most principals keep housekeeping with a managed service and hire only the estate manager directly.

The roles inside a private household
The single most expensive mistake in private service is hiring a person and then inventing the job around them. Roles first, names second. In Bel-Air, Beverly Hills and Malibu households, these are the positions that recur:
- Housekeeper
- Daily and weekly cleaning of living areas, bedrooms, bathrooms and kitchens; linen changes; laundry; light tidying. In a luxury home this role also carries surface knowledge — knowing that honed marble and lacquered millwork do not take the same product. See our guidance on cleaning marble and natural stone in luxury homes.
- Houseman
- The physical and logistical half: windows, exterior surfaces, garage, deliveries, furniture moves, holiday setup, light maintenance, vendor escorting. Underrated role. A houseman is usually what a principal actually wanted when they said “I need another housekeeper.”
- Laundress / wardrobe
- Fine fabric care, hand-pressing, closet systems, seasonal rotation, and coordination with specialty cleaners. Common in households with heavy event calendars.
- Private chef
- Menu planning, sourcing, service, kitchen sanitation. Note that chefs generally own kitchen hygiene during service, and the housekeeping team owns deep kitchen resets — draw that line in writing on day one.
- Estate / house manager
- Runs the household as an operation: staff schedules, vendor contracts, budgets, inventories, calendars, standards. Read how to hire a house manager for a luxury estate and, if the titles blur, house manager vs. property manager.
- Estate concierge
- Lifestyle rather than operations: reservations, travel, gifting, personal errands, guest experience. Frequently confused with the manager role — we separate them in our guide to estate concierge services in Beverly Hills and Bel-Air.
Where the overlaps go wrong
Three friction points show up in nearly every household we take over:
- Kitchen after service. Chef cleans as they cook; housekeeping resets the room. Without that sentence in writing, the kitchen is either double-cleaned or not cleaned.
- Guest suites. Nobody owns them between visits, so they get cleaned the day guests arrive instead of the day they leave. Assign them permanently to one person.
- Vendor escorting. Pool, landscape, pest and AV vendors need someone with them. If that person is “whoever is free,” it becomes the housekeeper mid-task.
How much staff an estate actually needs
Square footage alone is a poor predictor. Finish complexity, pets, children and entertaining frequency move the number far more. The table below reflects what we typically see across the properties we service in Bel-Air, Beverly Hills and Hidden Hills.
| Property profile | Cleaning coverage | Support roles | Management |
|---|---|---|---|
| Under 4,000 sq ft, low entertaining | Managed team, 1–2 visits per week | None | Account lead at the service |
| 4,000–6,000 sq ft, occasional hosting | Managed team, 2–3 visits per week | Houseman, part-time | Account lead at the service |
| 6,000–10,000 sq ft, monthly events | 2–3 housekeepers, daily or near-daily | Houseman full-time; laundress part-time | House manager |
| 10,000+ sq ft, weekly events, guest wing | 3–5 housekeepers on rotation | Houseman, laundress, driver, chef | Estate manager + assistant |
| Multiple properties | Per-property teams, shared standards | Travelling houseman | Estate manager over house managers |
Two adjustments to apply on top: add roughly one visit per week for households with more than two dogs, and add a dedicated pre- and post-event pass for any property that hosts more than once a month. Our holiday hosting preparation guide covers what that pass includes.
Vetting: the three layers that matter
Access is the product. Someone will be alone in the house with the safe, the art, the medications and the children’s schedules. Vetting is not a formality, and it is not a single database search.
Layer 1 — Identity and authorization
- Government photo ID matched to the name on the application
- Federal I-9 work authorization, completed and retained
- Social Security number trace to confirm address history and surface names used elsewhere
- DMV record and current insurance for anyone who will drive a household vehicle
Layer 2 — Background
- Seven-year county criminal search in every county of residence, not just the current one
- Federal criminal search
- National sex-offender registry
- Global watchlist screening for households with security exposure
California’s Fair Chance Act governs how and when criminal history can be considered, and the Investigative Consumer Reporting Agencies Act governs disclosure and consent. Run checks through a licensed agency with written candidate consent — the compliance risk of doing this informally lands on you as the employer.
Layer 3 — Prior principals
This is the layer people skip, and it is the one that predicts performance. Call two prior private employers directly — not the agency, not a written letter. Four questions carry most of the signal:
- What did they own end-to-end without being asked?
- Describe a time something broke or went missing. What happened next?
- How did they handle your guests?
- Would you hire them again, and for what exactly?
The full standard we apply — including NDAs and confidentiality training — is in how luxury cleaning staff are vetted.
The paid working trial
Interviews measure interviewing. A two- to five-day paid trial in the actual home, on the actual schedule, measures the job. Structure it:
| Day | Focus | What you are actually assessing |
|---|---|---|
| 1 | Shadow current team or manager | Questions asked, notes taken, respect for house rules |
| 2 | Independent zone, written scope | Sequencing, product selection, thoroughness in unseen areas |
| 3 | Full day unsupervised | Pace without an audience, judgment when something is unclear |
| 4–5 | Event or high-pressure day | Composure, discretion around guests, recovery from mistakes |
Pay the trial at the offered rate. Give a written scope so the outcome is measurable. And inspect the places nobody looks — under beds, behind the toilet base, the top edge of door casings, the inside of the microwave, the shower door track. Our room-by-room deep clean scope of work doubles as a trial checklist.
Paperwork California requires
Household employers in California are employers. This is where direct hiring gets expensive if it is done casually.
- Written offer letter — role, schedule, pay rate, overtime treatment, benefits, notice period.
- Wage Theft Prevention Act notice (Labor Code 2810.5) at hire, in the employee’s language.
- Workers’ compensation coverage. Homeowner policies frequently exclude or cap domestic workers — confirm in writing with your broker before day one.
- Payroll registration and withholding with the EDD, plus quarterly filings. Use a household payroll provider; the penalties for informal cash arrangements are not worth the savings.
- Overtime and rest breaks. The Domestic Worker Bill of Rights sets overtime rules for personal attendants; other household employees follow standard daily and weekly overtime.
- Paid sick leave per California law, accrued and tracked.
- NDA and confidentiality agreement — signed before the first shift, not after.
- Household handbook — house rules, phone policy, guest policy, social media policy, product list, emergency contacts, alarm and gate protocol.
This burden is precisely why the cleaning function is usually contracted out. A managed provider carries its own workers’ compensation, liability and bonding, and issues certificates of insurance to your building or HOA on request — see bonded and insured cleaners for luxury condos and HOA buildings.
Oversight: who checks the work
Staff without oversight regress to whatever standard goes unnoticed. Three mechanisms hold quality:
1. A written standard per room
Not “clean the primary bath” but the sequence, the products, the frequency of the deep tasks, and the finish test. Put it on paper once and it survives turnover.
2. A rotation calendar for deep tasks
Daily and weekly work is visible; quarterly work is not, which is why it silently stops. Anchor it to a calendar — our month-by-month LA estate maintenance calendar maps the full year, including when to polish marble floors, clean windows and deep clean room by room.
3. A named point of accountability
One person answers for the house. If that person is the principal, the household is being managed by the principal — which is usually the thing they were trying to avoid. Either hire the manager or contract the accountability. Our house management service exists for exactly this gap, and our dedicated cleaning team model keeps the same vetted faces in the home each visit.
The hybrid model most estates end up with
After the first full staffing cycle, most Los Angeles households converge on the same structure:
| Function | Usually direct hire | Usually managed service | Why |
|---|---|---|---|
| Estate / house manager | Yes | — | Requires loyalty, context and authority over vendors |
| Private chef | Yes | — | Taste is personal and non-transferable |
| Housekeeping | — | Yes | Coverage for sickness and vacation; insurance carried by the provider |
| Deep cleaning | — | Yes | Specialist equipment and stone/wood training |
| Houseman | Either | Either | Depends on whether the work is daily or project-based |
| Post-event reset | — | Yes | Surge capacity you cannot justify full-time |
| Move-in / move-out | — | Yes | One-off scope — see move-in and move-out cleaning |
The comparison in in-house cleaner vs. cleaning company works through the trade-off in detail, including what happens the week your in-house housekeeper takes leave.
If you are weighing an outsourced layer, what an estate manager in Los Angeles covers sets out the scope.
Frequently asked questions
How many household staff does a Los Angeles estate need?
As a working rule, a 6,000–10,000 sq ft residence that entertains monthly runs on two to three housekeepers plus a houseman, with an estate manager once headcount passes four. Below 6,000 sq ft, a managed cleaning team on a fixed rotation usually outperforms full-time hires on both consistency and coverage.
Should I hire household staff directly or through a service?
Direct hires make sense when you need availability at unpredictable hours and you are prepared to be an employer — payroll, workers’ compensation, overtime, and coverage when someone is sick. A managed service absorbs vetting, insurance, training and no-show coverage. Most principals keep housekeeping with a company and hire only the estate manager directly.
What background checks should household staff pass?
Identity and work authorization, a seven-year county and federal criminal search, the national sex-offender registry, DMV records for drivers, and two verified references from prior private households. Anyone with unsupervised access should also sign a confidentiality agreement before their first shift.
What is the difference between a house manager and an estate manager?
A house manager runs one residence day to day. An estate manager runs a portfolio — multiple properties, budgets, capital projects, and often the house managers themselves.
How long does it take to staff an estate properly?
Plan on four to six weeks per role: one week to define the role and post it, two weeks of screening and interviews, one week of background checks, and up to a week of paid trial. Rushing the trial is the step that most often produces a re-hire within ninety days.
Can a cleaning company also manage the staff I hire directly?
Yes. Under a house management engagement we set standards, build the rotation calendar, run quality inspections and coordinate vendors, while your directly employed manager or chef remains yours. Ask about it when you request a free estimate.
